رهبری متناقض‌نما: مروری بر مفاهیم، نظریه‌ها و کاربردهای سازمانی

چکیده
هدف: این مطالعه با هدف ارائه مروری جامع بر ادبیات رهبری متناقض‌نما و استخراج مولفه‌های کلیدی این حوزه انجام شده است تا درک منسجمی از وضعیت موجود دانش در این زمینه و شناسایی شکاف‌های تحقیقاتی فراهم کند.
روش‌شناسی: این تحقیق با استفاده از روش مرور نظام‌مند ادبیات انجام شد. جستجوی اولیه در پایگاه‌های اطلاعاتی معتبر شامل Web of Science، Scopus، Google Scholar، SID، Magiran و Noormags در بازه زمانی 2015 تا 2025 صورت گرفت. پس از اعمال معیارهای ورود و خروج، 45 مطالعه شامل 28 مطالعه خارجی و 17 مطالعه داخلی برای بررسی نهایی انتخاب شدند. تحلیل داده‌ها بر اساس روش تحلیل محتوای کیفی انجام گردید.
یافته‌ها: نتایج نشان داد که علاقه تحقیقاتی به رهبری متناقض‌نما در سال‌های اخیر رو به افزایش بوده است. مولفه “افزایش خلاقیت” با 68.9% بیشترین تأکید را داشت. ایجاد ایمنی روانی (22 مطالعه) مهم‌ترین مکانیزم تأثیرگذاری و فرهنگ سازمانی (14 مطالعه) مهم‌ترین عامل تعدیل‌کننده شناسایی شدند. صنعت فناوری با 12 مطالعه بیشترین کاربرد را داشت.
نتیجه‌گیری: رهبری متناقض‌نما به عنوان رویکردی نوین و مؤثر در مدیریت پیچیدگی‌های سازمانی مدرن، تأثیرات مثبت قابل توجهی بر خلاقیت، نوآوری و عملکرد سازمانی دارد. پیاده‌سازی موفق آن نیازمند درک عمیق از زمینه‌های فرهنگی، توسعه مهارت‌های مناسب و ایجاد سیستم‌های حمایتی مؤثر است.

چکیده English

Objective: This study aims to provide a comprehensive review of paradoxical leadership literature and extract key components of this field to provide a coherent understanding of the current state of knowledge in this area and identify research gaps.
Methodology: This research was conducted using a systematic literature review method. Initial searches were performed in reputable databases including Web of Science, Scopus, Google Scholar, SID, Magiran, and Noormags within the timeframe of 2015 to 2025. After applying inclusion and exclusion criteria, 45 studies including 28 international and 17 domestic studies were selected for final review. Data analysis was conducted using qualitative content analysis method.
Findings: Results showed that research interest in paradoxical leadership has been increasing in recent years. The component “enhancing creativity” received the highest emphasis at 68.9%. Psychological safety creation (22 studies) was identified as the most important impact mechanism, and organizational culture (14 studies) as the most important moderating factor. The technology industry had the highest application with 12 studies.
Conclusion: Paradoxical leadership, as a novel and effective approach in managing modern organizational complexities, has significant positive effects on creativity, innovation, and organizational performance. Its successful implementation requires deep understanding of cultural contexts, development of appropriate skills, and establishment of effective support systems.
