English

Human resources are among the most critical factors shaping organizational performance and effectiveness. In non-governmental organizations and charitable institutions, due to their social mission, direct interaction with vulnerable groups, and reliance on public trust, the human and ethical characteristics of employees gain heightened importance. Despite the expansion of studies on organizational ethics and ethical behavior, the concept of “human resource character” has received limited attention as an independent and coherent phenomenon in human resource management literature, particularly within nonprofit contexts. This study aimed to explore managers’ and employees’ lived experiences and perceptions of human resource character in charitable institutions and to identify its distinctive features. Employing a qualitative approach and descriptive phenomenological method, the study involved 15 managers, employees, and experts from active charities in Tehran, selected through purposive sampling. Data were collected via in-depth semi-structured interviews and analyzed using Colaizzi’s seven-step method until meaning saturation was achieved. The findings revealed six essential phenomenological themes: character as ethical living and inner identity; character as safeguarding the dignity and humanity of beneficiaries; character as trusteeship, justice, and social responsibility; character as virtue-oriented commitment to mission and professional service; character as the embodiment of ethics in leadership and organizational life; and character as ethical sustainability under difficult and conflicting conditions. These themes were organized into seven fundamental components: human-centeredness and dignity orientation, commitment and responsibility, ethicality and trusteeship, professionalism and competence, relationality and human interaction, resilience and ethical flexibility, and the organizational context of character. The essence of participants’ lived experience indicated that human resource character in charitable institutions is a mode of human, ethical, and professional presence through which individuals’ altruistic and dignity-oriented values are transformed—within organizational relations and conditions—into responsible, trustworthy, and committed behaviors that persist even under pressure and constraint. The findings contribute to the theoretical development of character in human resource management and provide a foundation for more purposeful attention to human and ethical dimensions in the recruitment, training, evaluation, and development processes of nonprofit organizations.
