English

The present study was conducted with the aim of identifying and developing a model of job hopping among millennial employees using the metasynthesis method. In recent years, job hopping has become one of the major challenges facing organizations in managing and retaining millennial employees, as generational characteristics, differing workplace expectations, professional development opportunities, and organizational conditions may influence employees’ decisions to change jobs frequently. In terms of purpose, this study is applied, while methodologically, it adopts a qualitative approach based on metasynthesis. The study population comprises all relevant domestic and international scientific studies and research on job hopping, job mobility, turnover intention, employee retention, and factors influencing the work-related behavior of millennial employees published within the period under investigation. To identify relevant studies, a systematic literature search was conducted using related keywords across reputable domestic and international academic databases. The studies were screened according to predefined inclusion and exclusion criteria. After removing irrelevant and duplicate studies, the eligible studies were selected for the metasynthesis process. Subsequently, the seven-step metasynthesis approach proposed by Sandelowski and Barroso was employed. These steps included formulating the research question, conducting a systematic literature search, screening and selecting studies, extracting data, analyzing and synthesizing findings, assessing the validity and credibility of the findings, and presenting the final results. The concepts and themes identified in the selected studies were extracted, coded, and categorized. Finally, by integrating similar and related concepts, a conceptual framework of the components of the job-hopping model among millennial employees was developed. The findings revealed that job hopping among millennial employees is influenced by four main components: organizational factors, professional development, job-related factors, and individual factors. Organizational factors encompass organizational characteristics and support, organizational culture, leadership, and the work environment. Professional development includes opportunities for growth, advancement, learning, and career progression. Job-related factors comprise job characteristics, job satisfaction, person–job fit, flexibility, and work–life balance. Individual factors include personal and psychological characteristics, work-related values and preferences, and demographic factors as a subcategory of individual factors. The results indicate that job hopping among millennial employees is a multidimensional phenomenon that cannot be attributed solely to job dissatisfaction or a desire to change organizations. Rather, the interaction of organizational factors, professional development opportunities, job characteristics, and individual circumstances plays a significant role in shaping this behavior. Therefore, to reduce job hopping and increase the retention of millennial employees, organizations should adopt a comprehensive approach that simultaneously focuses on improving the organizational environment, providing opportunities for professional growth and advancement, designing jobs that align with the expectations of this generation, and taking employees’ individual characteristics and preferences into account. The findings of this study can provide a foundation for developing effective human resource management policies, talent retention strategies, and career path management practices for millennial employees.
