شناسایی پیشایندها و پیامدهای خروج خاموش کارکنان به منظور ارائه مدل (مورد مطالعه: صنعت برق اصفهان)

چکیده
هدف: پژوهش حاضر با هدف شناسایی پیشایندها و پیامدهای خروج خاموش کارکنان در صنعت برق اصفهان و ارائه مدلی جامع انجام شده است.
روش‌شناسی: این پژوهش با رویکرد کیفی و با استفاده از روش تحلیل مضمون (تماتیک) با رویکرد استقرایی انجام شد. داده‌ها از طریق مصاحبه‌های نیمه‌ساختاریافته با ۱۲ نفر از مدیران و کارکنان صنعت برق اصفهان گردآوری گردید. مشارکت‌کنندگان با استفاده از روش نمونه‌گیری هدفمند انتخاب شدند و مصاحبه‌ها تا رسیدن به اشباع نظری ادامه یافت. متن مصاحبه‌ها به‌صورت کامل پیاده‌سازی و به‌طور نظام‌مند از طریق کدگذاری باز، دسته‌بندی مضامین پایه، انتزاع مضامین سازمان‌دهنده و ادغام در مضامین فراگیر تحلیل شدند.
یافته‌ها: تحلیل داده‌ها منجر به شناسایی ۳۷ مضمون پایه، ۱۲ مضمون سازمان‌دهنده و در نهایت سه بعد فراگیر برای پیشایندها (فردی، سازمانی، محیطی) و سه بعد فراگیر برای پیامدها (فردی، گروهی، سازمانی) گردید. پیشایندهای فردی شامل بیگانگی از کار، انتظارات شغلی برآورده‌نشده، تعارضات کار–زندگی، ارزیابی شناختی از سازمان و فرسایش انگیزشی؛ پیشایندهای سازمانی شامل کاستی‌های رهبری و مدیریتی، ادراک بی‌عدالتی سازمانی، نارسایی‌های شغلی و فقر ارتباطات انسانی؛ و پیشایندهای محیطی شامل سرریز خانواده–کار، ناترازی معیشتی ادراک‌شده و فروترانگاری سازمانی بودند. پیامدها نیز در سه سطح فردی (فروکاست عملکردی، کناره‌گیری رفتاری و نارضایتی مزمن شغلی)، گروهی (روابط گروهی و کارایی تیمی) و سازمانی (چالش‌های منابع انسانی، ناکارآمدی فرایندهای عملیاتی و آسیب‌های ساختاری–فرهنگی) شناسایی شدند.
نتیجه‌گیری: پژوهش حاضر نشان می‌دهد که خروج خاموش پدیده‌ای چندبعدی است که ریشه در تعامل پیچیده‌ای از عوامل فردی، سازمانی و محیطی دارد و پیامدهای آن در سطوح فردی، گروهی و سازمانی قابل مشاهده است. مدل ارائه‌شده که مبتنی بر داده‌های تجربی و زمینه‌محور است، می‌تواند مبنایی برای مداخلات مدیریت منابع انسانی، توسعه رهبری و سیاست‌گذاری سازمانی در صنعت برق و سایر سازمان‌های مشابه بخش عمومی قرار گیرد.

Objective: The present study aims to identify the antecedents and consequences of silent employee exit in Isfahan electricity industry and present a comprehensive model.
Methodology: This research was conducted with a qualitative approach and using thematic analysis method with an inductive approach. Data were collected through semi-structured interviews with 12 managers and employees of Isfahan electricity industry. Participants were selected using purposive sampling method and interviews continued until theoretical saturation was reached. The interview transcripts were fully transcribed and systematically analyzed through open coding, basic theme classification, abstracting organizing themes, and integrating them into overarching themes.
Findings: Data analysis led to the identification of 37 basic themes, 12 organizing themes, and finally three overarching dimensions for antecedents (individual, organizational, environmental) and three overarching dimensions for outcomes (individual, group, organizational). Individual antecedents included work alienation, unmet job expectations, work-life conflicts, cognitive appraisal of the organization, and motivational attrition; organizational antecedents included leadership and management deficiencies, perceived organizational injustice, job inadequacies, and poor interpersonal relationships; and environmental antecedents included family-work spillover, perceived livelihood imbalance, and organizational underdevelopment. Outcomes were also identified at three individual (performance decline, behavioral withdrawal, and chronic job dissatisfaction), group (group relations and team effectiveness), and organizational (human resource challenges, operational process inefficiency, and structural-cultural damage) levels.
Conclusion: The present study shows that silent exit is a multidimensional phenomenon that is rooted in a complex interaction of individual, organizational, and environmental factors, and its consequences are observable at the individual, group, and organizational levels. The presented model, which is based on empirical and context-based data, can be a basis for human resource management interventions, leadership development, and organizational policymaking in the electricity industry and other similar public sector organizations.
